The challenge
is to increase the manpower pool
The Head Corporate Development,
Cmrdgroup said, manpower is one of the key elements
of growth or key elements of the company. Any transaction
we do, any company we evaluate, at least 50% of
the value of the company is derived from the manpower,
most people term it as company cost, we term it
as values. With the people in place, the management
is in place to take up any challenge at each level
giving due importance to recruitment, training,
continuous improvement, motivation, motivational
plans, entire gamut of activities are looked into
which play a key role in any transaction.
VP and Head HR said that it is
not to have a crowd but a profile of people for
whom excitement maters and who want to look forward
to get a job, they want to happy with discipline
security delivery quality.
EVP training said the fact that
we have a lot of people out there who are wiling
to work in our industry. They come to work in the
industry that they seem to have extremely high growth.
In the past 27 years we have recruited about 5000
people after screening around about a hundred thousand
people. One of the key challenges is actually the
current education system in India. China has come
into existence long before and they have really
done something. Head HR practices the first issue
that the industry faces is how we keep get the hundred
thousand people if the selection has to be 5 percent.
How to increase the pool to something 8 percent
is one dimension which is a big challenge to the
industry as a whole. The second huge issue is the
large amount of attrition.
Director HR Services said that
one thing we are practicing every day is to keep
a smile on the face and have loads of patience.
When we are talking about quality, we are talking
about the quality of resources, and the resources
that are responsible for recruitment, training,
how much of time we devote towards their training,
towards recruitment, towards their career development
because that is the biggest challenge. The second
is the security of the employees within the organization.
When we came to India we did not
have a vast pool of human resources that we could
depend upon. So what did we have to do? We went
in and we established what makes the best skillset
from that we can't then build upon." How did
we get this fresh clay. We know that we have a highly
educated work force with good English speaking capabilities.
I think the first thing to look at is really the
cross cultural challenge. Because you are servicing
a market that has expectations that are here but
then you have a human resource pool that again is
in its infancy of maturity. So how do we match that
very raw immature human resource with a global expectation?
What are the qualifications to get into this industry?
So our aim is to attract the freshers
coming out of college and convert them into existing
professionals from other industries.
India may be number two in the
world in terms of overall population but of that
population how many of those people are really employable
in this market, how many of them are qualified to
compete in this market at both an entry level, mid
level, and an advanced level. Demand is right now
trending to really outweigh or grow much farther
than the existing capacity.
Co-founder and VP said that we are creating a highly
motivated, challenging environment and give career
path to our people that will take care of long-term
attrition, creating processes that deliver to us
highly challenged motivated people with the cultural
sensitivity so that we deliver quality at the end
of the day.
It is simple things or little things
that make a big difference. So probably the challenge
is to do little things but do with utmost passion
and make sure it creates a major impact on the organization.
First challenge is getting into
a new process as if you are an expert even though
you may not have the required quality people. The
second, challenge is the ramp up that is required
and the challenge is to get the right kind of people.
Our aim thus becomes that we should
have empowered employees. So that he does not have
to wait for instructions; he should have the empowerment
to carry on with his work with needs to be done
on a day to day basis and for that we need to enable
him with all the analytical tools and any other
skills that are required. The challenge is actually
to keep our employees to look at employment as an
opportunity to savour.
At an individual level nobody says
that they are not talented. At an individual level
it has to have that amount of compassion to be able
to say that I can plug the holes in the organization.
If the employee aspiration is something which as
an organization I do not expect that I will be able
to meet in a reasonable period of time then it is
better to let that employee go rather than retain
him and create problem for the rest of the workforce.
Aspirations differ from individual to individual.
Some are content doing eight hour job and do it
year after year and want to move to another process
to be content doing that.
